     I'd always imagined their personalities were elemental:

Shinji -> Air.   You always see him in a sky background in the opening, and he
          has the least "substantial" personality of the team.

Asuka  -> Fire (of course). A hot-tempered redhead, even her plug-suit and EVA
          are red.

Rei    -> Water.  Placid.  Mysterious.  Note that her, and all her clone kin
          were grown in a tank of liquid in NERV's basement.


     Then there was the 4th EVA pilot (I forgot his name).  I suspect he would
have been an "earth" type personality who would have been a much-needed
stabilizing factor in the team.
     But stability isn't entertaining, so his piloting career was cut short
when his EVA was infected by an angel, and he had to face the wrath of Shinji's
dummy-plug-controlled EVA unit.     Just a thought.
